Problem of the Study: It is crucial for
healthcare institutions to maintain a low staff turnover rate to provide
uninterrupted and high-quality healthcare service. Healthcare managers need to
consider variables related to healthcare workers' intention to leave when
making decisions to reduce staff turnover rates.
Purpose of the Study: The purpose of
this study is to examine the relationship between intrinsic and extrinsic job
satisfaction and turnover intention of healthcare workers employed in hospitals
in Turkey using meta-analysis method.
Method: As part of the
study, relevant studies were scanned that used the Minnesota Job Satisfaction
Scale, which consists of intrinsic and extrinsic job satisfaction subscales, to
measure the job satisfaction variable in a sample of healthcare workers in
Turkey. These studies also must include statistical data that describes the
correlation between intrinsic and extrinsic job satisfaction subscales and the
turnover intention variable. In order to identify the appropriate studies, a
search was conducted using that met the eligibility criteria keywords in Web of
Science, Dergipark, TRDizin and Council of Higher Education (CoHE) National
Thesis Center databases. The results of publication bias, heterogeneity, and
effect size tests conducted as part of the meta-analysis study were obtained
through the Comprehensive Meta-Analysis 3.3 program.
Results: The study was
conducted with four master's theses and one international article that met the
eligibility criteria. In order to detect the
presence of publication bias, the Funnel Plot, Classic Fail-Safe N (number of missing studies that would bring
p-value to > 0.05 = 674), and Begg and Mazumdar rank correlation (tau = -0.1, p-value (2-tailed) = 0.80)
tests were applied to the data obtained from the studies, and it was observed
that there was no publication bias. After that, in order to determine the
effect model to be used in the study, the results of the heterogeneity tests
conducted on the studies (Q=17.088,
df(Q)=4, p=0.002, I2=76.592) were examined to decide on the
appropriate effect model to be used in the analysis. As a heterogeneous
structure was detected, it was deemed appropriate to conduct the analyses
according to the random effect model. As a result of the
analyzes performed with the random effect model, the effect size value of the
relationship between intrinsic satisfaction and intention to leave was 0.430 (95% CI -0.494; -0.366) and the effect
direction was negative. The effect size of the relationship between extrinsic
satisfaction and intention to leave was 0.423 (95% CI -0.520; -0.325) and the effect direction was negative.
Conclusions: According to the
results of the study, a negative and moderate level relationship was observed
between the intrinsic and extrinsic job satisfaction of healthcare workers in
Turkey and their intention to leave. Based on this result, it can be concluded
that developing methods to increase the intrinsic and extrinsic job
satisfaction of healthcare workers by institutional managers will have a
negative and moderate level effect on the intention to leave of employees and
will reduce the personnel turnover rates of the institution.
